<p class="MsoNormal">Anyone who gardens knows that there are a multitude of brands that produce different fertilizers, some considered &#8220;general purpose,&#8221; but most with specific formulas to accomplish specific goals, including forcing growth.</p>
<p class="MsoNormal">Experts say compost is a better choice.</p>
<p class="MsoNormal">Compost is natural, produced when multiple kinds of organic matter are brought together and left to decompose with the aid of a variety of organisms. The result is an incredibly rich material that produces sustainable results without damaging the environment.</p>
<p class="MsoNormal">Leadership is similar.</p>
<p class="MsoNormal">You have the kind that is produced in colleges and MBA programs, learned in a sterile environment, with ingredients that parallel the thinking of selected experts&#8217; mindsets and attitudes. Thus, the student is indoctrinated in a set of specifics and is often prejudiced against anything that falls outside those boundaries.</p>
<p class="MsoNormal">Leadership learned through doing—taking the initiative and accepting the risk of failure—is different. It combines a variety of experiences, good, bad and indifferent and adds a variety of organisms in the form of the varied humans that populate the organization. The effect of those organisms on the experiences of individual initiative produces a deeper, richer, more flexible form of leadership.</p>
<p class="MsoNormal">Chemical fertilizer needs to be applied again and again as it wears out.</p>
<p class="MsoNormal">Compost mixes with and enriches the soil itself, so that the more you add the better the growth medium.</p>

<p class="MsoNormal">The smartest employers (AKA good leaders) offer all the benefits they’re able to offer to the people who work for them, even part-timers. Sure, they’re limited by financial consideration, but they do as much as they can.</p>
<ul style="margin-top: 0in;" type="disc">
<li class="MsoNormal">A startup CEO told me      that he had insisted on good insurance coverage in spite of his investors’      gripes. Why? Because, he said, his people were more willing to put in 80      hour weeks when they didn’t have to worry about their families.      Interestingly enough, his company also offered slightly below market pay      and far more modest stock options and still filled their openings with top      talent (this was during a boom period, too).</li>
<li class="MsoNormal">Another small biz owner I      know, with sales of less than $2 million, offers Aflac, exceptional      working flexibility, including working from home, and just added a 401K,      although many similar-sized companies just moan about how they can’t      afford anything.</li>
<li class="MsoNormal">My friend, who owns a      tiny, neighborhood restaurant, gives her waiters their birthday off with pay—and has almost no turnover.</li>
</ul>
<p class="MsoNormal">Part of the problem in large companies is that Wall Street penalizes companies that do take care of their people (<a href="http://www.businessweek.com/magazine/content/04_15/b3878084_mz021.htm?chan=search">Costco</a>) and lauds those that use every trick to avoid spending that money (Wal-Mart).</p>
<p class="MsoNormal">But make no mistake—taking the best care possible of your people will yield a high return in the form of lower turnover, higher productivity and more creativity.</p>

			<content:encoded><![CDATA[<p class="MsoNormal">I received and email in response to last Tuesday&#8217;s post about the value of <a href="../ducks-in-a-row-sparking-innovation">adding QF to your culture&#8217;s DNA</a> that absolutely floored me.</p>
<p class="MsoNormal"><img class="alignleft size-thumbnail wp-image-1305" title="ducks_in_a_row" src="http://www.leadershipturn.com/files/2008/12/ducks_in_a_row.thumbnail.jpg" alt="" width="128" height="124" />&#8220;Jess&#8221; said that <em>&#8220;the disruption caused by indulging in QF&#8221;</em> was expensive and difficult considering today&#8217;s economy. He said that this wasn&#8217;t the time to look for innovation, but to focus on survival; and that even in good times innovation was expensive and not all companies could afford that level of brain power.</p>
<p class="MsoNormal">Granted, a lot of CEOs have a hunker down mentality right now, but even casual reading will show that the smartest companies, whether large or <a href="http://www.businessweek.com/smallbiz/special_reports/20090605inner_city_100.htm?chan=magazine+channel_bwsmallbiz+--+top+stories">small</a>, are using this time to innovate and build, so they can move swiftly when things turn around.</p>
<p class="MsoNormal">But it was the special brain power for innovation that blew me away.</p>
<p class="MsoNormal">Innovation isn&#8217;t about hiring a Steve Jobs think-alike, but about tapping into the people you have and creating a culture that encourages and rewards ideas—even if they upset the status quo.</p>
<p class="MsoNormal">One of the most innovative and creative business segments these days (and historically) is the wholesale drug trade, AKA, drug lords.</p>
<p class="MsoNormal">The constant innovation required to <a href="http://www.thesun.co.uk/sol/homepage/news/2485756/Cocaine-seized-in-dead-sharks.html">smuggle their product</a> is amazing and I doubt that the innovators have special training or degrees from Ivy League schools (other than their financial and legal talent).</p>
<p class="MsoNormal">The innovation is driven by market forces and necessity.</p>
<p class="MsoNormal">Creativity is a mindset that can be cultivated in everybody <strong>IF</strong> the company&#8217;s culture supports it and managers have skin in the game.</p>
<p class="MsoNormal">The requirements for a culture of innovation are already well represented here and in numerous other places.</p>
<p class="MsoNormal">Skin is accomplished by tying part of managers&#8217; compensation to the group&#8217;s innovation.</p>
<p class="MsoNormal">This requires a well publicized set of measurements, not a boss&#8217; opinion that changes with mood or whim.</p>

The problem is that Dan hires people he likes who fall inside his comfort zone, so his organization gets along well. And while it&#8217;s well diversified from an HR point of view it has little mental diversity.

He informed me that he had great people and when I agreed he demanded to know why I called them dogs.</p>
<p class="MsoNormal">The problem is that Dan hires people he likes who fall inside his <a href="../realist-vs-idealist/">comfort zone</a>, so his organization gets along well. And while it&#8217;s well diversified from an HR point of view it has little mental diversity.</p>
<p class="MsoNormal">It&#8217;s a happy place, kind of like a dog park with a large variety of breeds and mutts all well socialized to play together and those that don&#8217;t play nice are asked to leave.</p>
<p class="MsoNormal">That kind of peace may be good for a dog park, but it can mean death for a company&#8217;s innovation efforts.</p>
<p class="MsoNormal">Unfortunately, people have been moving away from thought diversity for quite awhile now. The attitude has a name, <a href="http://en.wikipedia.org/wiki/Homophily">homophily</a>, it’s been around forever and it’s an attitude I run into frequently when it comes to <a href="http://mappingcompanysuccess.com/2006/10/homophily-and-hiring/">hiring</a>, although it&#8217;s rarely intentional. It&#8217;s a word you should learn just so you can avoid it.</p>
<p class="MsoNormal">It&#8217;s what makes it difficult for Dan&#8217;s people to be creative; when something is suggested it&#8217;s often accepted with little discussion and even when a counter idea is presented it has similar DNA.</p>
<p class="MsoNormal">It&#8217;s not that Dan needs to toss a bunch of cats in the middle, but he does need to start hiring people that come from a variety of companies and industries, with different experiences and with whom he may not be as comfortable as he is now.</p>
<p class="MsoNormal">It also means that Dan will have to work harder.</p>
<p class="MsoNormal">Not because his people won&#8217;t get along, but because diversity of thought does foster exactly what Dan wants—higher creativity.</p>
<p class="MsoNormal">Creativity means multiple ideas with no common DNA leading to passionate champions, intense discussions and heated meetings. Dan will have to actively manage the various elements if he wants to harness that energy for the benefit of the organization.</p>
<p class="MsoNormal"><strong>Whether you consider yourself a manager, a leader or a manager-who-leads the more mentally diverse your organization the more difficult to manage, but the rewards are high for doing it well.</strong></p>

<p class="MsoNormal">There are lots of articles out there about large corporations who spend millions to create environments that spark creativity, encourage teamwork and facilitate a generally happier, i.e., more productive, workforce.</p>
<p class="MsoNormal">Startups are known for their cool and or funky offices often done on a shoestring. But they <a href="http://www.theledger.com/article/20090126/NEWS/901260341?Title=Free_From_Doors">aren&#8217;t the only ones</a>. It&#8217;s not just the big guys or the upstarts that are jumping on the trend. Lots of small businesses create innovative environments. Take a look at <a href="http://www.brandhigh.com/">Madden Corporate Services</a>, a 15 year old branding biz that&#8217;s grown to 39 people and learn how their modest investment pays off.</p>
